What is a wholesaler? In a nutshell, it is a company that buys (usually directly) from a manufacturer in large quantities at a discount, then pieces out the product into smaller quantities that are then sold for a higher price. The usual chain of product goes: Manufacturer > Wholesaler > Retailer > Customer.

Services provided by wholesalers involve both manufacturers and retailers. Producers, once the product is manufactured, begin incurring storage costs as well as logistical issues involved with keeping product onsite. Wholesalers usually pay transportation costs, as well as reducing costs involved with producer storage by removing manufactured product to a warehouser’s own utilities, providing financial benefits as well. These costs incurred by a warehouser can be spread among many more products than a retailer or producer, thereby reducing the per-item cost to a retailer. A warehouser also takes the burden off the producer for possible detrimental stockpiling of goods, as the warehouser often has agreements to purchase certain quantities in exchange for reduced product costs, reassuring the manufacturer that there will be a market for certain production levels and allowing manufacture at the most efficient levels possible.

There are three different general classifications of wholesalers, defined by criteria such as whether the wholesaler is independently owned or owned by a producer, whether the wholesaler takes title to the products they handle, or lastly by range of services, the most relevant of which known as Merchant Wholesale will be the primary topic in this article.

“Merchant wholesalers take title [ownership] to product they deal in, assume risk and buy and resell products to other wholesalers, to retailers, or to other business customers” (Ferrell & Pride, 2003). This is further broken down into Full-service wholesalers and Limited-service wholesalers.

Full-service wholesalers include General-merchandise, Limited-line and Specialty-line classifications. General-merchandise wholesalers carry a wide variety of products, but do not specialize within product lines.

Limited-line carry fewer products, but with more specialization in the few product types they deal in. Grocery wholesalers fall under this category.

Specialty-line wholesalers deal in very few products but with high specialization in their chosen product line(s), such as only dealing in pharmaceuticals.

Full-service wholesalers provide the widest range of services, such as quantity breakdowns, financial assistance and credit, marketing services and product availability. Full-service wholesalers usually earn a higher profit margin than other wholesalers, but operating expenses are much higher as well.

Limited service wholesalers specialize in fewer functions than Full-service wholesalers, generally allowing the producer or the customer to provide most functions. These wholesalers include Cash-and-carry companies, Trucking companies, Drop-shippers or Mail-order firms. Limited service wholesalers take title to products but usually do not provide many of the services a Full-service wholesaler does, like marketing, retailer site selection or personnel training. Due to the limited nature of their services, they have lower operating costs but are also limited to lower profit margins as well.

Wholesalers, in order to keep their operating expenses down, often deal only with companies or with clients able to meet minimum orders, whether monetary or by item count. This can make things difficult on a small business or sole proprietorship looking to reduce cost-of-goods-sold. However, there are many wholesalers or wholesaler-like companies that cater to smaller-volume customers. This is where companies like Costco or Wal-mart’s Sam’s Club come in–as Costco and Sam’s Club are not technically wholesalers, but direct-retailers with lower operating costs, buying in smaller bulk volumes from a company that uses this business plan is often a viable compromise between the lower rates but logistical issues of a standard wholesaler, and the lower profit margins of buying from a retailer, and may make all the difference to a small company operating on a shoestring.

How to aim towards the optimal return of investment in using a performance management solution? From my experience, here are the top seven ways to instantly revitalize your organization’s performance management solution:

Conduct an organizational assessment – It is crucial to use the right assessment tool performing the right diagnostic/assessment to identify the cause(s) of the organizational problems. I typically use the following tools sequentially to conduct an organizational assessment, which include:

Short interviews. At the onset, interviews should be conducted no longer than 15 minutes each with a few key stakeholders, executives, senior managers and front line managers.
Organizational assessment survey. Surveys should then be conducted with people across the organization from executives down to your front line staff. I typically design surveys with two key characteristics:1) the surveys is short, e.g. it typically takes respondants not more than 15 minutes to complete the survey and 2) the survey covers topics ranging from how performance information is communicated to employee confidence in data quality.
Follow up interviews. Once the assessment survey results are analysed, I will conduct follow up surveys of areas where results show significant differences from what was reported in the survey.
Data quality assessment. I usually like to take validate the results of the surveys and the interviews with what is being reported in the organization’s business plans and within its management reports.

Conduct a review of best practices – Much can be learned by organizations that have had similar issues to yours and developed strategies to overcome them. The tricky part is finding an organization that is similar enough to your own and will release such information. The Baldrige National Quality Institute publishes a list of award recipients that have been recognized for their commitment to performance improvement. You may find a listing of award recipients at http://www.quality.nist.gov/Contacts_Profiles.htm and it might be worth the effort to speak with one of the organizations listed. I think finding an organization that mirrors yours is not necessary, you only need to find one that is willing to discuss how they overcame some of the same issues that you might have.

Look for a business unit within your organization that uses performance information effectively. I have yet to come across an organization that does not have at least one business unit that is effectively using the organization’s corporate information. By speaking to the employees within that unit you should try understand a) what information they use, b) how they use the information, c) what they are doing differently, and d) what the noticeable differences are between the motivation levels within that business unit and others within the organization.

Develop a plan that demonstrates results within a short period of time. Chances are if your organization is having a difficult time implementing an effective performance management solution, there is bound to be sceptics. When you develop your plan to improve the use of your performance management solution, you will want to develop one that quickly wins the confidence of your employees. I usually work with my clients to develop a plan that produces noticeable achievements within the first three weeks and generates breakthroughs on a regular basis throughout the life of the project.

Get the right people involved at the beginning. I am amazed by how many projects I hear about where the “key players”, e.g. front line employees, stakeholders, and customers, were not even consulted when the organization developed its performance management/measurement framework and solution. I can’t stress more how important it is to ensure that 1) you know what your customers and stakeholders expect, and 2) that you have the support of those people who are responsible for delivering the results.

If your employees are given effective management tools that truly assist them and make their employment experience rewarding and fulfilling you will see noticeable performance results very quickly.

Develop performance improvement teams is the easiest way to get employees focused on organizational improvement. Not many organizations have this in place but the concept is quite simple. Employees meet with managers and an executive champion on a regular basis to review how and what they are doing is contributing to the organization’s goals, and how they can improve that contribution by developing an action plan. Some organizations use this model and tie the team’s performance to a portion of the employee’s compensation.

There are many other ways to improve your organization’s performance management initiative; however, I believe it is easier to achieve your organizational success with the engagement of your employees.

In this article, which is the first of T&L’s performance management series, we explore some of the reasons why organizations are struggling with implementing an effective performance measurement solution and offer some alternative approaches to help revitalize your organization’s performance management solution.

In my opinion, one of the reasons that organizations are struggling with performance measurement is because there are too many similar solutions that do not address the fundamental performance management issues within organizations. For example, if you search on Google on “Performance Measurement Solutions”, 50% of the 1.5 million responses are solutions related to strategic alignment, which is not consistent with what we heard from our clients. The challenges our clients faced with respect to performance management are in developing meaningful, accurate, and easy to use performance measures. Therefore, the “one size fit all” solutions (e.g. strategic alignment) might not be appropriate for every organization. I believe that it is important when developing a performance management solution first find out the root of the issues before looking for a solution. Some of the underlying issues could be what information employee and managers feel is important to do their job, why it is important, how this information would help them do their job better and why the information they currently have available is not adequate.

Besides identifying the root of the issues, implementation of an effective performance management is the key. In cases where organizations are not able to effectively implement performance management tools it is because people just do not find the information useful. In fact I have observed on many occasions management teams spending more time debating the merit of information about their scorecards than actually using the scorecard information to make decisions.

I don’t believe sophisticated strategic management frameworks and systems are necessarily the solution that will help these organizations move forward. I would suggest first before prescribing a solution to conduct an organizational assessment to determine if there is miss-alignment between strategic objectives and operational activities. In doing so, find out why the current system is failing and what people need to better contribute to the organization’s objectives. Then not only will you be able to determine if there are issues with strategic alignment but you will also find out why. This information will assist you in developing an approach to revitalize your organization’s performance management solutions.

Always practice the timing of the speech, even if you go as far as to know exactly where the wind up point of a speech starts to occur at one minute to go. Without our ears we would have difficulty carrying on conversations and would not be able to listen to some of the greatest musical works of art that have been produced. Okay, we would not be able to listen to any music at all if we did not maintain our hearing. For some professions, such as a sonar operator, a good sense of hearing is essential, but for most of us, we merely need to be able to hear well enough to listen to and respond to our daily conversations.

One of the most common cause of hearing loss is listening to music too loudly. This is the preferred method among youth and people who prefer to listen to heavy metal music, but repeatedly exposing yourself to sound volume of one hundred decibels causes nerve damage and may cause eventual hearing loss. Turn the music down is not just a phrase older people shout out to annoy you – loud music really is harmful to teenagers.

In situations where the sound is likely to be above one hundred decibels for an extended period of time ear plugs are often issued to workers. It’s a good idea, not only does it reduce background noise, it also prevents the full level of noise from being heard. Ear plugs come in two types – soft ones that fit in the ear canal and hard ones which fit over the ear. Whether they are designed to absorb sound or reflect sound, they do not render the person deaf, merely bring the background noises down to a manageable level.

The next thing to remember to maintain good ear health is not to stick anything in the ear canal. Cleaning products such as Q-tips or the occasional and far grosser method of sticking a rubber pencil eraser in your ear may collect ear wax, but the ear wax serves as a coating to help and protect the ears. Using a Q-tip to clean off excess ear wax on the outside of the ear is acceptable, but never put anything into the canal.

Sometimes our hearing deteriorates as we age, a hearing aid can help continue the conversation, but it cannot restore the ability that already has been lost. Having your ears checked once or twice a year is enough to ensure that your sense of hearing is in good working order and spot any potential problems.

I Want to Work From Home

The internet is taking over our lives; you know that. I know that.
The internet is so accessible the commercial possibilities of using the internet as an income producing tool has become a reality and spawned a huge market one area of which can be loosely called “home based business,” “work at home” or the like.
For some 2 years I have bought, let me see; some 11 programs which were all designed to enable me to work from home, kiss the boss goodbye, give me heaps of quality free time while my bank balance grows like crazy. All this while I cruise on my luxury yacht or go touring in my Porsche (convertible).
I’m sure that these opportunities do provide a decent home business for the few people who are technically proficient, have the time to devote to their computer, and the money to keep on buying recommended if not compulsory add ons for continual promotion. However a successful business based at home will remain an expensive pipe dream for the majority of us. Perhaps I’m stupid or maybe my mature age restricts by thought processes but I have had real problems coming to grips with succeeding in a home based business.
From my experience successful promotion by whatever means requires expertise, time and money. The home based business sector is so competitive and success so elusive it’s inevitable most people will become discouraged and simply give up after having made the few experts who sold them programs just that little bit richer.
If you are new to the internet and half as fired up as me you may well do as I did and blast ahead joining various programs that all make huge promises. After one program became too daunting I would leap into the next one, become overwhelmed again, give up and so the process would continue. Information, offers, tasks and deadlines became all too much. My head was ready to explode! Man oh man, time to step back and take a deep breath
I then struck upon an alternative method of learning how to operate a home based business. I have been fortunate enough to chance upon a program where everything is done for me. This program will provide me with an income of around $4000 per month in 12 months and continue growing without any effort at all on my part. If I decide to actively participate then my income will expand even faster.
Because of my limited knowledge a program where no technical input is required has obvious advantages. It’s great to understand exactly how my home business will develop and be aware of all the costs before committing my funds. I am actually making good money and the amount I earn grows each month, with pre defined goals without my active input. Selling the Solution

If you are a salesperson, then for a moment stop thinking like a seller and step into the shoes of the other side. You are the buyer and you have a need that is not currently being fulfilled. As a buyer you probably have something tentative in mind about what you want to buy because most buyers like to think that they know what they are doing. Now, this may or may not be true but one thing you should always keep in mind about salesmanship is that no one likes to be pushed around.

There are a number of salespeople out there who feel they have to key to all their customer’s problems. But do you think your customer is looking at you in the same way? Are they expecting you to walk through the door and make their life easier? Or will they be a little guarded about what you are offering and prefer to make an informed decision about your product? More often than not, the latter is truer than the former and because of that it is better to demonstrate to your client that their problem can be solved with your product rather than to tell them what they need is you.

As a general rule, most people do not like to be told that they do not know what they are doing and unfortunately there are many salespeople out there who end up talking to their clients as if they are fools. If you are going to talk to your client with a “are you too stupid to see that what I am offering you is for your own good” tone, there is a good chance they will be completely turned off by you. Yes, you are there to offer them something that would make things better for them but disagreeing with what you are saying doesn’t make them less intelligent.

Many salespeople like to give their own opinions on matters related to purchase decision. Saying things along the lines of “if I were you, I would buy this immediately” is not a very pleasant comment for clients to have to listen to. The fact is that you are not them and it is not fair for you to assume that you understand what their issues are.

In your zeal to sell your product make sure you are not making up your own reasons for why they need your product. A better option is to ask them appropriate questions about what they are doing right now and how they feel about what is being done to currently solve their problems. Instead of telling them what you think, it might be more beneficial to hear what they have to say about the situation. This also means that you are not making any assumptions about their situation and their need for your product. Once you know that the product you are offering is indeed going to help the customer you can outline your own reasons for the same. The main thing is to not jump to conclusions about what you can do for your client.

Instead of taking a feature-oriented approach when you introduce your product to your potential customer, try taking a solution-oriented approach. This means that in place of a list of features that your product possesses, talk directly about what hitches the features can solve. For example, perhaps you are offering a service online that has a language translation feature so you can tell them about how this translator can contribute to their overall objective and how it can help you overcome certain snags instead of just stating the obvious that the tool can translate from one language to another.

Selling the solution instead of the product means that you are showing the client how the product will enrich their business instead of telling them what work can be done with the use of the product. Keep in mind that not all purchases are purely based on logic and calculation. Many times purchase decisions are made at an emotional level and if you are talking to your client and telling them that you can help them achieve their goals, you are definitely communicating with them at an emotional level. You are showing your client that you understand their situation and want to be part of their overall success.

Another factor to be well aware of is that your product is most probably not entirely unique. The kind of competition that exists out there these days means that if not your brand, there would be others that your client can turn to. So why should your client choose you? Because you are outlining for them how your product is going to fit into the bigger scheme of things and help them achieve their end goals. Giving them a solution instead of a product means that you are asking them to look at the big picture and are pointing out to them that the inclusion of your product will help them complete the big picture faster and better.

Retaining SEM Professionals

It’s a phenomenon that is happening in almost every industry but more so, perhaps, will SEM professionals. Employers are finding it more and more difficult to retain quality SEM professionals within their organizations even as they recognize the fact that a strong workforce is synonymous to competitive edge.

Search marketing is a big enough field and it is booming even as I write. So the problem is not with the number of SEO professionals out there, nor is the issue that these SEO professionals are not adequately qualified, instead the core issue is that good SEO professionals do not seem to stick around in one firm for long enough.

From the employees’ point of view, very often they feel that they will get a better offer somewhere else and this is not a completely baseless sentiment. Considering the way the field is advancing and the kind of competition that is present (and continues to enter the field), employees who are not satisfied within their organization will no doubt look else where for better opportunities.

And that is the core of the issue right there: “employees who are not satisfied”. As an employer you need to ask yourself why you are not able to retain your SEM staff. There must be something about the organization that is not meeting the expectations of your employees that is making them feel like that they can do better else where.

Dissatisfaction with the job usually starts with a feeling that the work that is being done is not appreciated to the extent that it should be. Employers need to take this into consideration and evaluate their own conduct with their in-house SEM staff.

Let us also not forget that search marketing is a stressful job. As a SEM professional you have to constantly be on your toes with the various changes that occur; especially given the dynamic nature of search marketing and the Internet. However, lots of jobs are stressful and that can’t be the one reason that prompts SEM professionals to jump from one job to the next.

Everyone needs some kind of motivation that drives them to perform better and achieve goals but the tough part is to find out what motivates different people. Money is one of the most obvious choices but don’t assume that money is motivating for everyone, or that it is the only thing that they work for. That been said, however, you employees do need to feel that they are being compensated well for the amount of work they are putting in for you. Money might not be the only motivation for most workers, but from a practical stance they need to earn their living and if they find that they can do this better somewhere else, they might not stick around with you for long.

However, incentives do not always have to be in a monetary form. In addition to that, you should convey to your SEM staff that you do acknowledge that the job they are doing is integral to the organization and they should feel the same about their own worth. A large part of job satisfaction is feeling challenged and getting a sense of achievement which will, in turn, make them feel worthwhile. It is very important that top SEM performers in your workplace are recognized for the good work they put in because these positive reinforcement will make them feel more involved with and loyal towards the organization.

Always keep in mind that everyone loves a pat on the back and if you are serious about retaining your SEM professionals then you need to make your organization worth these top performers. Don’t forget that there are plenty of opportunities out there for anyone who bothers to look around, so your slip up would end up being someone else’s gain. Take care of your in-house SEM professionals so that they will, in turn, take care of you.
